The impact of spiritual leadership on unethical organizational behavior: the moderating effect of perceived organizational support

This study aims to examine the impact of spiritual leadership on unethical pro-organizational behavior and to explore the moderating role of perceived organizational support. A survey of 456 employees in China was conducted, and the data were analyzed using hierarchical regression analysis and confirmatory factor analysis(CFA). The findings indicate that all three subdimensions of SL(vision, hope/faith, and altruistic love) have a positive influence on UPB. Furthermore, POS significantly moderates the relationships between hope/faith, altruistic love, and UPB, amplifying their positive effects, while the moderating effect of POS on vision was not observed. These results suggest that SL may unintentionally promote UPB, particularly when POS is high. This study contributes to the literature by unveiling the dual-edged nature of SL and providing the first empirical evidence of its positive effects on UPB, with POS identified as a critical moderating factor. The findings underscore the importance of carefully managing SL in organizational settings to mitigate its unintended effects under specific circumstances
