Doing Good Allows Doing Bad: The Positive Relationship Between Citizenship Behavior and Counterproductive Work Behavior Based on Moral Licensing

Organizational Citizenship Behavior and Counterproductive Work Behavior are concepts that represent the positive and negative aspects of non-task behavior. The relationship between these two variables was also a major research issue for researchers involved in non-task behavior because each variable has received a lot of attention. Although the two variables have conflicting meanings, it is argued that their relationship may not be the opposite, and this study seeks to demonstrate theoretically and empirically the conditions under which both behaviors can be high at the same time. To this end, we focused on two concepts: organizational citizenship behavior relativity and moral licensing. The study also shows that relatively high organizational citizenship behavior can increase the individual’s moral license to increase incivility, a type of counterproductive work behavior. The analysis demonstrates that among the sub-dimensions of relative organizational citizenship behavior, relative organizational citizenship behavior–organization (OCB-O) has a significant positive impact on incivility, i.e., employees performing higher OCB-O compared to their colleagues perform incivility as well. This means that this study found one condition in which organizational citizenship behavior and counterproductive work behavior can be high at the same time.
