The Conflicting Effect of Psychological Ownership on Employees’ Knowledge Hiding Behavior

초록

This study addresses knowledge hiding behavior, a critical issue in modern organizations. It examines how psychological ownership toward both the organization and knowledge can coexist and influence this behavior. Using hierarchical regression analysis on survey data from employees in knowledge-based industries, we found that organizational-based psychological ownership significantly reduces knowledge hiding. In contrast, knowledge-based psychological ownership significantly promotes it. A key finding was the unexpected moderating effect where the mitigating effect of organizational-based psychological ownership was stronger when knowledge-based psychological ownership was high. This suggests that a strong sense of organizational ownership can encourage the use of personal knowledge for collective benefit. This research provides a new, integrated perspective on the dual nature of psychological ownership and its complex impact on knowledge hiding. Theoretically, it expands psychological ownership theory, and practically, it offers concrete strategies for effective knowledge management in organizations.
