초록

-Objective:Enhancing retention intention among novice nurses is crucial for effective workforce management and for improving the quality of care in hospitals. Job embeddedness reflects the degree of connection individuals have with their organizations and communities. Self-efficacy refers to confidence in performing job-related tasks. This study examined the relationship between job embeddedness, self-efficacy, and retention intention among novice nurses employed in university hospitals. -Methods:A cross-sectional survey was conducted from January 19 to February 29, 2024, involving 198 novice nurses with three to 36 months of experience at two university hospitals in Daegu, South Korea. Data on general characteristics, job embeddedness, self-efficacy, and retention intention were collected using structured questionnaires. -Results:The mean ± standard deviation retention intention score was 5.0 ± 1.5 on an eight-point scale. Retention intention was significantly and positively correlated with job embeddedness (r=0.60, p＜0.001) and self-efficacy (r=0.32, p＜0.001). Multiple linear regression analysis revealed that job embeddedness (B=1.04, p＜0.001) and self-efficacy (B=0.45, p=0.015) were significantly associated with retention intention after adjusting for covariates. An additional analysis examining the relationship between the sub-factors of job embeddedness and retention intention indicated that organizational match was statistically significant (B=0.52, p=0.010). -Conclusion:These findings highlight the importance of fostering job embeddedness and self-efficacy in enhancing retention intention among novice nurses. Institutional efforts should focus on facilitating alignment of values, cultural integration, and targeted educational initiatives that support adaptation and the professional confidence of nurses.
